Mariya Yurukova's path in the nonprofit sector began during her first year of university, where a fortuitous encounter with a fundraising project sparked her passion for making a tangible difference. The project aimed to renovate the university library, a place where Mariya, an avid library-goer and self-proclaimed nerd, felt a deep connection. With dedication and enthusiasm, she spent her student years actively fundraising for the library's transformation.   

Shortly after her graduation, the renovated library opened its doors, shining brightly with new possibilities. As Mariya explored the space, she noticed a donor wall that proudly displayed the names of those who contributed significantly to the renovation. Among the names, she spotted one that stood out—a donor she had personally engaged with during her fundraising efforts. This moment crystallized Mariya's realization of the direct impact her endeavors had on countless students and solidified her unwavering commitment to the nonprofit sector.   

In the subsequent years of her professional career, Mariya wholeheartedly dedicated herself to working with nonprofit organizations, raising funds for various projects. Her focus ranged from scholarships to library innovations and buildings, serving a diverse array of causes. As her career progressed, Mariya found herself yearning to expand her impact beyond a single organization. This led her to explore the world of executive recruitment in the nonprofit sector, where she discovered a new avenue to advance multiple causes simultaneously.   

In 2017, an encounter with a recruiter during a job competition sparked Mariya's interest in the recruitment field. Recognizing her talent for hiring and her in-depth knowledge of the nonprofit sector, she ventured into executive search as a side gig. This endeavor allowed her to impact numerous causes by connecting them with the talented professionals they needed to accomplish their missions.   

When the pandemic hit, Mariya seized the opportunity to delve further into her newfound passion. She decided to use her newly found free time to start her own business. With the guidance of a seasoned serial entrepreneur as her co-founder, they embarked on the journey of building their executive search firm, Charity Search Group, focused on the nonprofit sector.   

Approach to Nonprofit Recruitment   

Charity Search Group specializes in helping organizations in the charitable sector overcome the shortage of trained and knowledgeable employees, particularly in fundraising, development staff, and executive roles. Charity Search Group focuses primarily on small and medium-sized nonprofits, recognizing the unique challenges they face in attracting and hiring top talent due to limited budgets and resources.

Mariya values working with clients who trust her expertise. She encourages open discussions about expectations and emphasizes the importance of being realistic. Recognizing that finding a perfect candidate who checks off all the boxes is rare, Mariya encourages clients to focus on the 75% fit that is non-negotiable and sets the candidate up for success. This includes identifying the core qualifications and qualities necessary for the role. The remaining 25% can be areas where compromise is possible, allowing the candidate to grow and develop with the organization's support.   

A crucial aspect that Mariya prioritizes is diversity. With 50 to 60% of the leadership hires being individuals from the BIPOC community, she is passionate about setting these individuals up for success rather than tokenizing them. Mariya recognizes the importance of providing a supportive environment where diversity can thrive. Therefore, she seeks flexibility from clients to ensure that candidates from underrepresented backgrounds have the necessary support and resources to excel in their roles.   

While Mariya believes that most boards are receptive and understanding, she remains committed to evaluating each opportunity carefully. Ensuring alignment in values and a willingness to create a collaborative and inclusive working relationship with the executive directors is crucial. By maintaining this focus and advocating for realistic expectations, Mariya is dedicated to creating successful matches between talented candidates and organizations that value diversity and are committed to supporting their growth.

She states , "If you run a million-dollar organization, and your fundraiser leaves, next year you're going to be running a $930,000 organization. You could have retained that person for just $10,000 more."    

Mariya's insights underscore the importance of recognizing the value of internal talent and investing in their growth. By fostering an environment that supports professional development and addressing employees' work-life balance needs, nonprofits can retain skilled professionals, maintain fundraising momentum, and ensure long-term success. Mariya's advice serves as a strategic reminder to organizations to prioritize their existing team members and the potential they hold in driving fundraising efforts forward.
